在医院开展志愿服务是推进公立医院改革、构建和谐医患关系的重要举措。目前,医院社工部普遍面临“一次性志愿者”问题,志愿者的持续服务意愿有待提高。本文基于资源保存理论,以心理资本为个体资源,以组织支持感为关系资源,探究两者在医院志愿者服务动机对持续意愿影响中的作用机制。采用有调节的中介模型检验发现,医院志愿者的服务动机通过心理资本对其持续服务意愿产生正向影响。心理资本不仅是服务动机转化为持续服务意愿的桥梁,也是维持长期服务意愿的重要资源。不同于以往将组织支持感视为正向激励因素,本文发现了组织支持感在医院志愿者服务动机与心理资本之间的负向调节作用。适度的组织支持能够提升个体的积极心理状态,但过高的组织支持感可能会降低服务动机的内在价值,从而削弱其对心理资本的正向影响。研究认为,医院社工部应有针对性地开展在岗志愿者心理资本提升活动,促进持续志愿意愿的形成。同时,应注意组织支持感的提供策略,充分考虑个体的内在动机和心理需求,通过适度的组织支持感调节服务动机对心理资本的支持作用,从而降低志愿者流失率。
